好未来教育集团的发展战略研究(附调查问卷)(论文18000字)

摘 要
根据2016年中国教育协会发布的咨询教育行业和咨询机构教师现状调查报告,中国中小学阶段的学生总数稳定在1.8亿人至2亿人。而由于中国教育考察方式为考核制度,同时考试所带来的结果对于学生的未来发展具有决定性影响,并且考核较为严格。课外辅导行业发展十分迅速。但随着中国教育培训市场的蓬勃发展,各咨询机构之间的竞争越来越激烈,那么如何才能在竞争如此大的市场背景下,使企业更快更稳定得发展。
本文则以好未来教育集团为例,通过发放调查问卷,约谈走访,取样调查等方式对好未来教育集团的人力资源结构现状进行分析,找出优点与不足并提出改进方案解决未来发展战略走向问题。为了能够更好的了解好未来集团中的人力资源问题,首先在前期准备工作中设计了不同的调查问卷通过对好未来教育集团旗下的杭州学而思分校的一千余名老师进行问卷调查,总结出老师对企业的人力资源结构的满意度,并汇总各类在平时教学生活中所遇到的问题,并研究其解决方法;之后跟随企业下属选聘部门参与春季与秋季招聘,以HR身份面试应届毕业生,掌握第一手选聘资料,从选聘入手跟随部门进行对新入职老师进行培训,分析在培训中遇到的各类问题等;进入人力资源部门了解公司人力资源结构,参与设计各类解决人力资源问题的方案等;最后通过对离职老师的采访了解离职的原因加以分析。
通过调查并比对各个教育集团的人力资源结构,教师幸福度等,提出一套更加优化的教辅行业人力资源结构方案,其中包括从教师入职培训到离职的一系列问题优化,使企业更有竞争力,更加稳定得高速发展。其中发现了好未来教育集团的选聘制度和之后的教师培训制度比较先进,但存在过于冗长管理不够规范等缺点,并根据其缺点提出如何设计更为优秀的选培方案进行人才筛选。根据SWOT分析整理出好未来教育集团的未来发展战略应该属于ST战略,同时该如何通过对人力资源结构进行优化而迎接挑战克服自身劣势等。同时基于此战略拓展到整个中小学教育辅导行业应该如何进行自我完善并发展。

Abstract
According to the survey report on the status of teachers in the consulting education industry and consulting institutions released by the China education association in 2016, the total number of students in primary and secondary schools in China is stable at 180 million to 200 million. However, due to the examination system, the examination results have a decisive impact on the future development of students, and the examination is strict. So parents from a young age to the children to sign up for a variety of extracurricular tutoring classes, broaden the horizons of children hope children win at the starting line. As a result, the extracurricular tutoring industry is developing rapidly. However, with the rapid development of China's education and training market, the competition among consulting agencies is becoming increasingly fierce. How can enterprises develop faster and more stably in such a competitive market?
At present, for an after-school tutoring institution, the most important criterion for parents to judge whether he is excellent or not to trust their children is whether the teacher is excellent. A well-regarded after-class tutoring organization must not be because of its preferential courses or warm environment, but because of its excellent teachers, who can help children improve their performance and broaden their horizon. Therefore, human resources play an extremely important role in the competition between teaching and training industries. Therefore, how to attract, cultivate and retain talents is the key to the survival and development of various educational institutions.
Taking good future education group as an example, this paper analyzes the current situation of human resource structure of good future education group by means of issuing questionnaires, interview and sampling, etc., finds out the advantages and disadvantages and proposes improvement plans to solve the problems of future development strategy. In order to be able to better understand good group human resources issues in the future, in the first place in the preparation of design different questionnaires through to the good future education group, hangzhou learning and thinking of the questionnaire survey to one thousand teachers, summed up the teacher satisfaction to enterprise's human resources structure, and summarize all kinds of problems in the teaching life at ordinary times, and study its solution; After that, I followed the recruitment department of the subordinate company to participate in the spring and autumn recruitment, interviewed fresh graduates as HR, mastered the first-hand recruitment materials, followed the department to train new teachers from the recruitment, and analyzed all kinds of problems encountered in the training. Entered the human resources department to understand the company's human resources structure, and participated in the design of various solutions to human resources problems; At last, the reason of leaving the post is analyzed through the interview of the former teachers.
Through investigation and comparison of the human resource structure and teacher happiness of each education group, this paper proposes a more optimized human resource structure plan for the teaching and auxiliary industry, including a series of problems optimization from teacher induction training to resignation, so as to make the enterprise more competitive and more stable and rapid development. Among them, we found that the recruitment system and the teacher training system of haofuxiang education group were advanced, but there were some shortcomings, such as too long management and not standard management, and according to their shortcomings, we proposed how to design more excellent training programs for talent selection. According to SWOT analysis, the future development strategy of future education group should be classified as ST strategy. Meanwhile, how to meet challenges and overcome disadvantages by optimizing human resource structure. At the same time based on this strategy to expand the entire primary and secondary education guidance industry should be how to improve and develop themselves.
